Clima organizacional escolar: implicações para o desenvolvimento profissional docente

Abstract

A pesquisa, aqui apresentada, traz uma reflexão e análise sobre a importância do ambiente escolar para o desenvolvimento profissional docente e a possibilidade da escola se constituir em um espaço de formação permanente de professores. O objetivo do estudo foi de investigar o clima organizacional de uma escola municipal de ensino fundamental, por meio da análise documental de sua proposta pedagógica e de um questionário que captou a percepção de 33 professores sobre 8 variáveis do universo escolar - Participação, Trabalho coletivo, Motivação, Auxílio aos professores, Recursos, Comunicação, Confiança e Gestão Escolar. A partir deste questionário levantamos o clima organizacional da escola verificando em que medida este interfere no desenvolvimento dos docentes que ali trabalham, quais as variáveis que mais contribuíram com este processo e como o clima favorece ou não para que a escola se constitua enquanto espaço de aprendizagem permanente de professores. Para tanto, iniciamos o trabalho abordando as principais transformações do setor produtivo e da sociedade que afetam a escola e o trabalho docente. Em seguida, discutimos sobre o processo de desenvolvimento profissional docente, os estudos sobre as organizações escolares e clima organizacional, construindo um modelo de análise do clima organizacional escolar. Por fim, buscamos as conexões entre clima organizacional e desenvolvimento profissional docente por meio da análise do questionário que levantou o clima escolar da escola pesquisada.

The research presented here brings a reflection and an analysis of the importance of school climate for the professional development of teachers, and the possibility of the school being a place for permanent education of teachers. The purpose of the study was to investigate the organizational climate of a municipal elementary school, through a documental analysis of its pedagogic proposal, and a questionnaire that collected the perception of 33 teachers about 8 variants of the school universe - Participation, Collective Work, Motivation, Assistance for Teachers, Resources, Communication, Confidence and School Management. From this questionnaire, we raised the organizational climate of the school, verifying how much this interferes in the development of the teachers who work there, which variants mostly contribute to this process, and how the climate is favorable or not to the school , in order to constitute a place for permanent apprenticeship of teachers. Therefore, we initiated the work by approaching the main transformations of the productive sector and the society, that affect the school and the teacher s work. Then we discussed on the process of professional development of teachers, the studies about the school organizations and organizational climate, so forming a model of analysis for the school organizational climate. Finally, we searched for the connection between organizational climate and professional development of teachers, through the analysis of the questionnaire that showed the school climate of the researched school.
